Le processus d'identification en organisation

J'explique dans ma recherche, inscrite dans le paradigme de Crozier, comment les acteurs manifestent leur adhésion ou non à la culture et l'identité d'une entreprise. Cette recherche est organisée en deux parties, véritablement liées l'une à l'autre, permettant de comprendre d'abord comment se cristallise la personnalité d'un acteur dans un groupe social (première partie), comment le pouvoir dans une organisation influence l'acteur appartenant à des groupes catégoriels (fin de conclusion de première partie), et comment l'acteur s'identifie à la culture et l'identité d'une entreprise et pourquoi (deuxième partie). Le processus d'identification, présenté dans la deuxième partie, unit l'acteur au système, grâce à plusieurs phases assurant la valorisation, la projection de l'acteur (au sens du projet), son imprégnation progressive culturelle, son assimilation positive (première partie). Si les phases 1 à 5 du processus mettent en perspective comment un acteur choisit d'adhérer ou non à l'identité et la culture de l'entreprise, les phases 6 à 11 permettent de comprendre si l'acteur manifeste plus avant son adhésion à la culture (idéologie, politique. . . ) et son adhésion, en évaluant les bénéfices apportés par le système (via les objectifs communs) à la stratégie, en acceptant de jouer des rôles, en adoptant des comportements coordonnés aux décisions. Pour exposer la réalité du processus et ses éventuels dysfonctionnements, j'analyse (deuxième partie) les ruptures de l'identification des postiers à leur entreprise (entretiens, annexe 1), issues essentiellement d'un département des valeurs. L'influence produit des instruments pour remédier au malaise des postiers, les motiver et les encourager à adhérer à la nouvelle culture et la stratégie de l'entreprise.
In this research, that has to be positionned in Crozier paradigm, I aim explain wether or not the actors show their adherence to the culture and the identity of an organization. I structured my work in two parts, linked one to each other, showing first how the actor's personnality is evolving in a social group (first part), explaining how the leaders in the organization influence the actors related to groups (end of first pat), and setting out how the actor identifies himsef to the organization's culture and identify and why (second part). The process of identifiication, which is presented in the second part, shows how the actor is related to the system, through a serie of phases that ensure his self-actualization, his planning, his progressive cultural assimilation into the organization (these concepts being presented in the first part). As the first 5 phases of the process highlight wether or not the actor decides to adhere to the organization's identify and the culture, the following phases (6 to 11) help to understand wether or not the actor still adheres to the organization's culture (that is to say the ideology and the system's planification) and supports, after evaluation of his benefits revealed in the commun plans, the strategy, while accepting to play roles and assuming behaviours that are coordinated to the influence's decisions. To set out the reality of the process and its possible ruptures I analyse the processes of identification of the actors at La Poste (in the second part), which is the french mail private company (interviews, annexe 1). The ruptures in the process are mainly caused by the change of the values. The leaders produce varied strategic tools to reduce the anxiety of the actors, to motivate them and to encourage them to adhere to the new culture and the strategy of the company.
